Abstract

The article explores HR analytics as a strategic tool for risk management in business amidst high uncertainty. It proposes a systemic multilevel approach based on the four-level pyramid by Inostix, facilitating a transition from basic reporting to strategic business optimization. The study analyzes the role of HR analytics in forecasting risks, such as employee turnover, productivity decline, and skill mismatches, by integrating multidimensional data, including psycho-emotional metrics that reflect the impact of the war context. The purpose of the article is to analyze and develop an integrative multilevel HR analytics model for business risk management, tailored to the challenges of Ukraine's economic recovery, through the analysis of multisource data to mitigate risks and enhance competitiveness in conditions of uncertainty.The developed Integrative Predictive Model of Human Capital Management adapts HR analytics to local challenges, such as workforce shortages and uneven digitalization, advocating for phased implementation through pilot projects. The research highlights the synergy between HR analytics and financial and marketing functions to create economically justified strategies. By incorporating a crisis resilience coefficient into human capital valuation, the model addresses the unique challenges of unstable environments. The proposed approach positions HR analytics as a pivotal element in Ukraine’s economic recovery, enabling risk mitigation and enhancing competitiveness through predictive human capital management. The study underscores the importance of interdisciplinary collaboration and the use of artificial intelligence in processing diverse data sources to forecast risks accurately. It also addresses barriers to HR analytics adoption, such as limited digital infrastructure and low trust in technology, proposing solutions tailored to Ukraine’s socio-economic realities. The findings suggest that HR analytics, when integrated with business strategy, transforms human resources into a strategic asset, fostering organizational resilience and sustainable growth in volatile conditions.
